class: he wanted to buy out smaller partners and to develop an outside board of
advisors.
Throughout the multi-year transition
process, Brian and Dave met regularly
for coaching sessions. "I'd bring an
agenda and he'd bring an agenda," he
said. "I think in the early part of that,
shortly after 2003, any involvement he
was having in a day-to-day standpoint
was ramped down quickly. It was intentional for him to lower his presence and

increase mine as far as decision-making
and strategic direction."
As Brian moved into leadership, he
looked around the room and realized
that many of the senior leaders were to be
retiring in the near future. He brought in
a new vice president of human resources
to improve the company's governance
and people development.
"We're hopeful to grow fast enough
to keep up with employee's aspirations,"
he said. "I think transition and succession are paramount."

When a long-time vice president
retired earlier this year, Gorbel was not
caught by surprise. "I've spent two years
working with my team on succession
plans," he said. "We have many leadership transitions taking place. One of my
key roles is to ensure we have the right
people in the right places with the longterm in mind."
The long-time VP's role was dissolved
into two new positions, with insiders
elevated to the new jobs. As they have
risen through the ranks, others have
taken steps up the ladder, too. Reh said
he has only brought in one outsider in
the overhaul. "I'm grateful that we have
people seizing the opportunity to be promoted into different leadership roles,"
he said.
On January 1, the company had five
new directors and two new vice presidents, a succession that was "years in
the making," Reh said. "We communicated this to the whole company in June.
Change is scary, especially when you lose
somebody who knows so much and has
been through so much. Communicating
early was a way to help manage fear,
avoid surprises and include participation when building succession plans."
Not every change is planned so far in
advance. People get sick, spouses move
with their jobs or a can't-miss opportunity comes up. Succession planning
creates the pipeline, with talent identified early and trained, perhaps not
with the weekly coaching sessions that
Brian received, but with regular focus
on development.
That runs throughout the Gorbel
operation. "We have a handful of key
operators with a lot of knowledge who
will be looking to retire in the next three
to five years," he said. "We've become
more disciplined about documentation
