Pharmaceutical Executive Europe - October 2008 - (Page 11) Strategy Fundamentals pharmaceutical sector, for example, assumptions that the ‘best’ molecule wins in the market leads to high value placed on technical knowledge and data and a dominance of ‘positivist’ scientific methods even in non-scientific areas like strategy and marketing. Practically important to pharmaceutical executives at the moment are three implications of Schein’s work. First, culture only changes very slowly and then only from the top. This is a lesson lost on many companies who plan outright cultural change into their annual plan and delegate it to middle managers. Second, because assumptions drive culture, it is useless to fiddle about with artefacts like job titles, language or organisation charts. The only cultural change that really works is that which begins with changing core assumptions. Usually, this is only possible when the leaders of the company use some kind of cultural symbolism to communicate to the troops that things have changed. Sanofi’s recent firing of most of the sales team in some countries is an example of this, as is GSK’s restructuring of its R&D organisation. However, firms attempting cultural change need also to be aware of the third implication of Schein’s work. Cultural assumptions, he said, only survive because they have worked in the past. Executives change culture at the risk of throwing the baby out with the bath water. So, whilst my platitude-full acquaintance was not wrong, his all-tocommon view of culture isn’t practically useful to executives. Where they perceive culture to be the issue, they would be better to read Schein and other substantial work on company culture. Further Reading E. H.
