what they want. " Many
of these young nurses
come in with a career
plan that is often very specific, " Sherman
says. For example, a nurse may plan
" tours of duty " in different areas, followed
by a return to graduate school to
become a nurse practitioner. Once leaders
understand this plan, they can link
development options that mesh with it.

Basic principles
Whatever the specifics of the approach
to employee development, a good place
to begin is understanding fundamental
elements of establishing a meaningful
connection and a positive working relationship.
One
element is building trust. Simply
showing interest in employees on
a personal and professional level can
help significantly in forging individual
relationships based on trust. " When individuals
know you care about them, it
builds trust and inspires and motivates
them, " FitzGerald says.
Part of demonstrating caring is connecting
with people. " Get to know staff
and their personal goals, " says Leiran
Cornish, MBA-HM, BSN, RN, Director of
Nursing and operations for Dartmouth
Hitchcock Outpatient Surgical Center.
Building and sustaining trust should be
an ongoing effort.
Another element is meeting people
where they are. " It's important to understand
where each individual is in
their goals and aspirations, " FitzGerald
says. " You can then understand how
you can provide the best support and
guidance. "
In some cases, staff may lack confidence
to pursue their goals. Once a
manager has established trust, they
are well positioned to provide the little
push an employee may need. " You
can connect the dots to help them
see why they are the right person to
make a meaningful contribution based
on their experience or skill set, "
FitzGerald says.
Cornish highlights
skills that the employee
might not see in themselves.
" I give them
specific, personalized
kudos for what I am
seeing, " she says. This
specific feedback helps
employees recognize
strengths they can build
on. For instance, she

might compliment a nurse with leadership
potential on their ability to give
feedback to peers.
Managers should focus on what the
employee wants, not what they think is
best for the employee. For example, the
manager may believe someone would
make a great leader, but the individual
does not want to pursue that path.
" Some people are very content with
where they are and what they are doing,
and you don't want to diminish that in
any way, " Sherman says. In this case,
it can be helpful to identify the person's
strengths and what they enjoy doing
most in their role so they can continue
to grow in other ways.
Those who want to stay in a staff
role are often informal leaders who can
blossom in other ways, Nobles says.
" We challenge them to get out of their
comfort zone and encourage them to try
a new service line, " she says.
Advice to meet people where they
are applies not just to individuals, but
