Basecamp turned to its community of
experts to learn their best tips for keeping
talent and minimizing turnover.

LAST YEAR SAW SOME OF THE
highest numbers of voluntary turnover
in U.S. history, particularly in
the leisure, hospitality, and retail
sectors. And that turnover can be
very costly for businesses in terms
of time, money ($1 trillion-plus per
year according to Gallup), and credibility.
Here are some tips to avoid
those losses.
Be the Manager People
Won't Leave
An employee who feels safe approaching
you with any grievance
will do so before updating a résumé.
In fact, if your employees aren't
comfortable giving feedback, they're
16% likelier to leave, according to a
Tinypulse Retention Report.
Cultivating workplace trust is
easier said than done, but it comes
down to being empathetic and
solution oriented. " Put impact over
intention, acknowledgement over
defensiveness, and embrace discomfort
to foster trust, " says Sergio
Avila, outdoors coordinator for the
Sierra Club SW region.
Relentlessly Invest in
Your Employees
According to Tinypulse, employees
who don't feel supported in their
professional goals are three times
more likely to be looking for a new
job, which demonstrates that a
strong employee experience tran52
scends
compensation models. " It's
about what you can give your employees
to increase their workplace
toolkit, such as training, leadership
development, and skills enhancement, "
says Rebecca Consolvo,
founder and CEO of 9Box Consulting
and former people ops leader at
Tesla and Apple.
For employers not sure what will
make the biggest impact, ask your
workforce. Personal motivators
differ, so while someone might want
to pursue a new skill, another may
value help with career mapping or
mentorship. " When employees feel
as if their voice is heard and they
have an impact on company policy,
they go all in and commit to bettering
the workplace for themselves
and their peers, " adds Consolvo.
Erica Nelson, cofounder and
consultant at Real Consulting, concurs:
" Connecting with your team
on their motivators and drivers is
important-some are more intrinsic
and others are extrinsic. As a leader,
it is your job to figure that out and
nurture it. "
Proactively Check In
on Culture
Businesses with cultures perceived
as toxic stand to lose their best doers,
innovators, and problem solvers.

" Begin looking at every aspect of

er uniqueness is valued, " suggests
Gerilyn Davis, an HR executive who
inspires outdoor industry brands to
foster inclusion systems. " Then take
a pulse of your current cultural climate,
whether it is through surveys,
focus groups, or interviews. " Get
direct insight into what will make
people stay, and what might make
them leave by simply asking them.
Offer Well-Resourced
Inclusion Initiatives-
and Follow Through
Ensure you make good on any commitments
to inclusion. Otherwise,
diverse employees may feel deceived
or unwelcome. This fosters undeserved
trauma, which can (rightly)
spur resignations.
If you're not sure where to start,
Nelson suggests facilitating community.
" Develop affinity spaces or
resource groups that provide access
to mentorship, advocates, and
senior leaders, or budget for your
underrepresented staff to attend
conferences, seminars, workshops,

" Employees must have a vested
interest in an organization's success. "
Be a Leader in Pay
Parity and Transparency
It just wouldn't be a Basecamp
article if we didn't advocate for wage
transparency. Employees who learn
that a peer is making more money
for an equivalent (or less) job will
feel betrayed and will be unlikely to
even give you the benefit of a conversation
before seeking a new role.
It comes down to being human.
Display empathy, manage expectations,
and make teams feel valued,
supported, and included.
