By chronicling two years of hiring and performance data analyses, this study demonstrated
successful ways to systematically alter the
scoring mechanisms within candidate selection to increase the predictability of future job
performance among RAs. A couple of options
emerged for departments depending on their
individualized philosophy about the process
for hiring and evaluating RAs, including broad
application of hiring component weights
without analysis and analyses with increased
granularity. Both options increased the predictability of future job performance, demonstrating the benefit of taking a more intentional
approach to the RA metrics.
While this research did not address bias on
a demographic level, departments struggling
with anecdotal feelings of fairness based on introversion and extroversion in individual and
group settings may find comfort in weighting
scores equally to balance the scores in a particular direction without overhauling their
process by eliminating structural components.
For the sake of transparency, communicating
the intentional design of the scoring, even in
a generalized and non-specific manner, may
provide some relief to candidates who face
concerns about their ability to perform in a
particular component setting.
