The Role of HRL Staff in
Educational Design
Calls for student affairs and HRL units to
center efforts around student learning have
consistently pointed to the role of professional
staff in the design of learning experiences as
a crucial step in that process (Keeling, 2006;
Kerr et al., 2017; Whitt, 2006). Since 2006,
further evidence has emerged that professionals in the field of student affairs increasingly believe that an understanding of learning
design is an important skill to master.
The 2015 update to the ACPA/NASPA
competencies for student affairs educators
expanded to include criteria related to student
learning and development. At a foundational
level, effective student affairs educators should
understand learning and development theories
and the construction of learning outcomes. At
the intermediate and advanced levels, educators should have experience with the design
and implementation of learning outcomes
and educational strategies in multiple contexts
(ACPA & NASPA, 2015). The addition of this
area as a standard in the field's professional
organization suggests that the creation and
design of learning outcomes and lesson plans
is of significant importance for student affairs
educators of all levels.
At the same time, research suggests new
student affairs professionals often feel unprepared to apply knowledge they've gained in the

classroom to their day-to-day work (Renn &
Jessup-Anger, 2008). They may also occasionally overstate their competence as compared to
senior student affairs officers in areas important to the implementation of a CM including
assessment and research practices (Herdlein,
2004).
These possible gaps in the preparedness
of HRL educators have the potential to impact
the success of a CM. Kerr et al. (2017) cited the
importance of all levels of professional staff to
be involved in the creation and implementation of a CM. In particular, live-in professional
staff should have roles due to their proximity to the student experience. HRL educator
roles should include the creation of learning
outcomes, lesson plans, and assessment measures to gauge their effectiveness, roles which
likely require additional training.
Little research has been conducted regarding the infrastructure and training necessary to
effectively implement a CM. However, Lichterman (2016) suggested that time and attention
paid to staff training and development could
be a factor in the success of a CM. She found
HRL staff's perceptions of their curriculum
training and preparation to be connected with
their comfortability with the transition and
overall morale. This further suggests that adequate training and professional development
be thoughtfully developed for HRL educators
charged with CM implementation.
Robust training programs are necessary
to increase staff competence and capacity to
design and implement CM programs, especially considering the decentralized nature
and complex staffing structures of HRL units.
