last year. Together, the overall average score for job content dropped by
only one-tenth of a point from 5.1 to 5.0 on a 7-point scale.
Ten factors relating to job environment, ranging from ancillary
situations to relations with supervisors, peers and subordinates
were considered. Again, the numbers changed very little compared
with last year. The most interesting comparison came when looking
at job satisfaction for individual job titles.
Although job security was a factor of satisfaction, this year's
survey isolated this factor in a separate question, again based on a
7-point scale. One interesting relationship here was that personnel
in supervisory and executive management roles were significantly
more secure in their jobs than those respondents in the operational
trenches and ancillary functions such as QA and purchasing. Only
food technologists - an ancillary but somewhat autonomous
position - were positioned in the more secure range.
MINING FUNCTIONS. Looking within each job title revealed some
interesting comparisons. For chief executives, smaller increases
in base salary compared with last year (6.6% vs. 9.1%) and larger
potential bonuses (8.6% vs. 1.2%) were common. Vice-presidents of
sales did not fare as well, receiving slightly smaller base salary increases and lower bonuses compared with last year (12.5% vs. 2.2%).
General managers saw their percent increases cut in half this

year while bonuses remained static at 12% of their total compensation. Plant managers received an average salary increase of 4.4%
compared with 1.1% in 2004, while engineering managers doubled
their percent increases over last year and had their bonus structure
steadily increase during the past three years.
The most significant and only negative change came for production
managers. While their overall compensation increased an average of
3.3%, this was down from 8.6% in 2004. This was reflected through a
decrease of nearly two percentage points for base salary and nearly one
percentage point decrease of the bonus-to-total-cash ratio.
Education is always important, whether it is general academic or
job related. While work-based training and company-encouraged
education has been discussed, it is interesting to compare the percent
of managers by job function with college and advanced degrees.
The rate of advanced degrees for plant and engineering managers was encouraging. Nearly 58% of plant managers with college
degrees also reported having advanced degrees, and 50% of engineering managers noted the same.
Although the landscape will always change, all indications are
for continued growth of the baking industry. For now, companies
are encouraged to take advantage of the recovery and place more
emphasis on education, recognition and appreciation for the men
and women in middle management, which will invariably benefit the
general workforce and maintain the momentum of growth.
